What is the PI Cognitive Assessment®?

The PI Cognitive Assessment® is a tool for measuring general cognitive ability, also known as the “g-factor” in cognitive science. It assesses how quickly a person can learn, adapt to new situations, understand complex concepts, and solve novel problems. This tool is particularly well-suited for positions that require solving complex problems, managing unexpected situations, quickly absorbing new concepts, and making decisions under pressure. It aims to better select candidates who will need to meet—or even exceed—ambitious goals.

What the PI Cognitive Assessment® is NOT

An IQ test in the strict sense: it does not seek to evaluate overall intelligence or acquired knowledge.
A general knowledge or technical skills test.
A coaching or personal development tool for employees already in post.

It measures only learning speed and preferences for processing new information. For developing employees already in post, it's the PI Behavioral Assessment® that covers this use case.

How does the PI Cognitive Assessment® work?

The PI Cognitive Assessment® is a timed test lasting 12, 18, or 24 minutes consisting of 50 multiple-choice questions. Its design combines scientific rigor with speed of administration, making it one of the most effective cognitive assessments on the market.

The 3 categories of questions

The 50 questions on the PI Cognitive Assessment® are divided into three categories and presented in random order throughout the test.

Verbal Reasoning

Measures the ability to understand words, analogies, and semantic relationships, and to process textual information quickly and accurately.

Numerical Reasoning

Measures the ability to work with numbers, solve simple quantitative problems, and interpret numerical data within a limited time frame.

Abstract Reasoning

Measures the ability to identify logical patterns in visual sequences, to reason by analogy, and to solve problems without the use of language.

No prior knowledge is required to answer the questions. The PI Cognitive Assessment® measures fundamental cognitive abilities, not academic or professional knowledge.

The LOFT Method and the 63 Languages

The PI Cognitive Assessment® uses the LOFT (Linear-On-The-Fly Testing) method, which generates a unique combination of questions for each test administration from an extensive question bank. This approach ensures fairness among test-takers and prevents information leakage regarding the questions.

The questionnaire is available in over 63 languages.

It is essential to take the assessment in one’s native language so that the results reflect cognitive preferences rather than language proficiency. If a person retakes the assessment, the system generates a new set of questions to avoid any learning effect.

How should the PI Cognitive Assessment® score be interpreted?

The score is not like a test grade. It is a “scaled score” that generally ranges from 100 to 450 and is calibrated to be comparable regardless of which version of the test is administered.
Average
≈ 250
100 200 250 350 450
← More measured learning pace
Faster learning speed →

There is no "good" or "bad" score in absolute terms. What matters is the match between the candidate's score and the cognitive target for the role.

The cognitive objective of the position

Each position requires a different level of cognitive demand.

A strategic management position will require a high target score, while a well-defined operational position will require a more moderate target score.

The position’s cognitive target is defined using the PI Job Target® tool, which formalizes the role’s behavioral and cognitive requirements.

A “match score” is then calculated between the candidate and the target. This approach prevents the mistaken rejection of candidates who are simply not aligned with the actual requirements of the position.

A scientifically validated assessment

The PI Cognitive Assessment® is a psychometric tool developed in accordance with the most rigorous scientific standards in the field of cognitive assessment.

  • Compliance with the standards of the APA (American Psychological Association), the SIOP (Society for Industrial and Organizational Psychology), and the ITC (International Test Commission).
  • Measurement of the “g-factor,” a dimension considered by scientific research to be the best single predictor of job performance.
  • Validated using representative samples of thousands of individuals, with studies confirming the absence of demographic bias.
  • Certified by independent organizations such as DNV-GL under the EFPA standard.
  • Recertification et audits réguliers pour garantir la stabilité de la mesure dans le temps.

Please note: The PI Cognitive Assessment® was previously known as the “PI Learning Indicator” (PI LI) and the “Professional Learning Indicator” (PLI). The underlying methodology and scientific validity remain the same.

What is its purpose in a business setting?

The PI Cognitive Assessment® is a decision-support tool for recruitment that is particularly relevant for positions with high demands for learning and adaptability.

Recruiting for Complex Positions

For positions that require the ability to learn quickly, solve novel problems, or manage complexity (management, technology, consulting, engineering, executive leadership), the PI Cognitive Assessment® adds an objective dimension to the selection process. It helps identify candidates who can develop their skills quickly and effectively handle new situations.

Reducing time to productivity

Companies that use the PI Cognitive Assessment® in their hiring process see, on average, a significant reduction in the time it takes for new employees to become productive. By selecting candidates whose cognitive preferences match the complexity of the role, they reduce onboarding time and accelerate performance development.

Combined with the PI Behavioral Assessment®

The PI Cognitive Assessment® is most effective when used in conjunction with the PI Behavioral Assessment®, which measures behaviors and motivations. Combining these two assessments provides a comprehensive view of the candidate: their behavioral preferences on one hand, and their learning ability on the other. It is this dual perspective that gives the Predictive Index® its predictive power.

Training in the Interpretation of the PI Cognitive Assessment®

Administering the PI Cognitive Assessment® is straightforward, but interpreting the results requires a precise methodology to ensure unbiased analysis and avoid errors in judgment. The Predictive Index® certification enables HR directors, executives, and HR consultants to master score interpretation, configure the cognitive profile for a specific role, and integrate the PI Cognitive Assessment® into a structured recruitment process.

Proactive Signs offers the Predictive Index® professional certification in five modules, through in-person sessions in Paris and Lyon, with personalized support before, during, and after the training.

Frequently Asked Questions About the PI Cognitive Assessment®

The PI Cognitive Assessment® lasts exactly 12 minutes, as timed. The candidate must answer as many of the 50 questions as possible within the allotted time.

No. The PI Cognitive Assessment® measures the “g-factor” (general cognitive ability), which is similar to IQ but not identical. A comprehensive IQ test is longer and more comprehensive. The PI Cognitive Assessment® specifically measures the speed of learning and adaptation in a professional context.

It is not necessary to prepare for the PI Cognitive Assessment® in the sense of memorizing facts: no specific academic or professional subject knowledge is required. However, becoming familiar with the question format can help you manage the pressure of the time limit.

You can't “fail” in the strict sense: there is no universal minimum score. A score is compared to the cognitive benchmark defined for a specific position. A score may be too high or too low for one position, but perfectly suited for another.

The PI Cognitive Assessment® measures the ability to learn and adapt to new concepts (12 minutes, timed). The PI Behavioral Assessment® measures natural motivations and behaviors (5–10 minutes, untimed). The two assessments complement each other and are often used together in recruitment.

Yes. The PI Cognitive Assessment® complies with the standards of the APA, SIOP, and ITC. It measures the “g-factor,” a dimension considered by scientific research to be the best single predictor of job performance. It is certified by independent organizations such as DNV-GL.

Yes, provided that you comply with the GDPR and work with a certified partner. Proactive Signs, a certified Predictive Index® partner in France, guarantees this compliance and supports its clients in the operational implementation.

No. The PI Cognitive Assessment® is a decision-making tool that complements the interview, resume review, and other assessments. It provides an objective perspective on learning ability, but it never replaces the recruiter’s human judgment.
